Analyzing the mediating role of job satisfaction in the relationship between organizational learning culture and the intention to leave the job and in-role behavior

Abstract :
This study aimed to investigate the relationships of organizational learning culture with turnover intention and in-role behavior through the mediating role of job satisfaction. In this descriptive-correlational survey, simple random sampling was used to enroll 312 individuals among all the nurses working in the public hospitals of Gorgan, Iran. The data were collected using questionnaires. The validity and reliability of the questionnaire were confirmed using expert opinions and Cronbach’s alpha method (α = 0.79), respectively. The data were analyzed in LISREL using structural equation modeling (SEM). Organizational learning culture had a significant inverse relationship with turnover intention.Organizational learning culture also had significant relationships with in-role behavior and job satisfaction. In addition, there was a significant inverse relationship between job satisfaction and turnover intention. Job satisfaction was also found to significantly affect in-role behavior of nurses. The findings confirmed the mediating role of job satisfaction in the relationship between organizational learning culture and turnover intention; however, this variable did not mediate the relationship between organizational learning culture and in-role behavior. Organizational learning culture had a significant inverse relationship with turnover intention.Organizational learning culture also had significant relationships with in-role behavior and job satisfaction. In addition, there was a significant inverse relationship between job satisfaction and turnover intention. Job satisfaction was also found to significantly affect in-role behavior of nurses. The findings confirmed the mediating role of job satisfaction in the relationship between organizational learning culture and turnover intention; however, this variable did not mediate the relationship between organizational learning culture and in-role behavior.
