چکیده مقاله :
مقدمه: مدیران سازمانها با برخی مشکلات در زمینه تصمیمگیری اخلاقی مواجه هستند. امروزه آمادهسازی رهبران برای مشارکت دادن ارزشهای اخلاقی در تصمیمگیری های سازمانی آشکار شده است. از این رو هدف پژوهش حاضر، ارائه مدل مهارت های سیاسی مدیران برای تصمیم گیری اخلاقی در سازمان های دولتی استان خوزستان می باشد.
روش بررسی: روش این پژوهش تحلیل مضمون بر مبنای مدل کلارک و براون (2006) بود. ابزار گردآوری اطلاعات مصاحبه نیمه ساختاریافته و عمیق بود که به روش کدگذاری باز و محوری تحلیل شد. جامعه پژوهش کارشناسان و خبرگان سازمان های دولتی استان خوزستان بودند که از این میان با 15 نفر تا اشباع نظری مصاحبه انجام شد. برای اعتبار یابی از بازگشت به مصاحبه شوندگان و ممیزان بیرونی استفاده شد.
یافته ها: یافته ها نشان داد مهارت های سیاسی مدیران برای تصمیم گیری اخلاقی با عنوان مضمون فراگیر مشتمل بر 13 مضمون مهندسی ارتباطات بین فردی،کنترل و نظارت سیاسی، ناوبری سیاسی، سطح فردی، سطح اجتماعی، انگیزه اخلاقی، فرهنگ اخلاق مدارانه، مهارت اجتماعی، توسعه اخلاقی، اخلاق سازمانی، مسئولیت اجتماعی، مسئولیت فردی و مسئولیت سازمانی با 236 مولفه در قالب مضامین پایه می باشد.
نتیجه گیری: مهارتهای سیاسی مدیران در تصمیمگیری اخلاقی شامل مضامین متعددی است که به بهبود ارتباطات، نظارت و مسئولیتهای اجتماعی و فردی در سازمانهای دولتی کمک میکند.
Introduction: Organizational managers encounter several challenges related to ethical decision-making. It has become increasingly evident that leaders must be equipped to integrate ethical principles into their organizational decision processes. Consequently, this study aims to propose a model of political skills possessed by managers to facilitate ethical decision-making within governmental organizations in Khuzestan Province.
Methodology: The methodology employed in this study was a content analysis grounded in the model established by Clark and Brown (2006). The primary data collection instrument comprised semi-structured, in-depth interviews, which were subjected to analysis through open and axial coding procedures. The research population consisted of experts and specialists within government organizations in Khuzestan Province, from whom a total of fifteen individuals were interviewed until data saturation was achieved. To ensure the validity of the findings, both respondent validation and external audits were conducted.
Findings: The results indicated that the political skills of managers pertinent to ethical decision-making, as an overarching theme, encompass thirteen subthemes: interpersonal communication management, political oversight and supervision, political navigation, individual-level skills, social-level skills, moral motivation, ethical culture, social competence, moral development, organizational ethics, social responsibility, individual accountability, and organizational accountability. These subthemes comprise a total of 236 components categorized as fundamental themes.
Conclusion: The political competencies of managers in ethical decision-making encompass various themes that enhance communication, supervision, and the social and individual responsibilities within governmental organizations.
