طراحی چارچوبی برای بهبود کیفیت زندگی کاری کارکنان بانک مسکن مبتنی بر نیازها و انتظارات نسلهای مختلف با استفاده از تحلیل ساختاری

چکیده مقاله :
هدف این پژوهش طراحی چارچوبی برای بهبود کیفیت زندگی کاری کارکنان بانک مسکن مبتنی بر نیازها و انتظارات نسلهای مختلف بوده است. این تحقیق به شیوه ترکیبی انجام شد. در بخش کیفی، مؤلفههای کیفیت زندگی کاری با تحلیل محتوای مصاحبههای نیمهساختاریافته با ۱۱ نفر از خبرگان منابع انسانی شناسایی گردید. دادههای مصاحبه با روش تحلیل محتوای قیاسی کدگذاری شد و مضامین کلیدی استخراج گردید. به منظور افزایش اعتبار یافتهها از بازبینی مشارکتکنندگان، مقایسه مستمر دادهها و آزمون توافق بین کدگذاران استفاده شد و ضریب کاپا محاسبه گردید. در بخش کمی، مدلسازی ساختاری تفسیری (ISM) به کار گرفته شد. پرسشنامهای برای تعیین روابط مؤلفهها طراحی گردید که توسط خبرگان تکمیل شد. پس از جمعآوری دادهها، ماتریس ارتباطات ساختاری (SSIM)، ماتریس دسترسی اولیه (RM) و ماتریس دسترسی نهایی (FRM) محاسبه شد و سطحبندی مؤلفهها انجام گرفت. جامعه آماری تحقیق خبرگان منابع انسانی بانک مسکن بودند و نمونه آماری شامل همان ۱۱ نفر و تعدادی مدیر ارشد منابع انسانی بود. ابزار گردآوری دادهها مصاحبه و پرسشنامه تخصصی بود. تحلیل دادههای کیفی با کدگذاری مضمون و تحلیل دادههای کمی با روش ISM انجام شد. نتایج تحقیق نشان داد پنج بعد فردی، خانوادگی، سازمانی، اجتماعی و شغلی به عنوان ابعاد اصلی کیفیت زندگی کاری کارکنان بانک مسکن قابل شناسایی است. چارچوب طراحیشده از استحکام و کارایی لازم برای بهبود کیفیت زندگی کاری با در نظر گرفتن ویژگیهای نسلی برخوردار بوده است.
The aim of this research was to design a framework to improve the quality of work life of Maskan Bank employees based on the different generations. This research was conducted using a mixed method. In the qualitative part, the components of work life quality were identified by analyzing the content of semi-structured interviews with 11 human resources experts. The interview data were coded using the deductive content analysis method and key themes were extracted. In order to increase the validity of the findings, participant review, continuous comparison of data, and agreement test between coders were used, and the kappa coefficient was calculated. In the quantitative part, interpretive structural modeling (ISM) was used. A questionnaire was designed to determine the relationships of the components and was completed by the experts. After collecting the data, the structural relationship matrix (SSIM), the initial reach matrix (RM), and the final reach matrix (FRM) were calculated and the components were ranked. The statistical population of the research was the human resources experts of Maskan Bank, and the statistical sample included the same 11 people and a number of senior human resources managers. The data collection tool was an interview and a specialized questionnaire. Qualitative data analysis was performed by content coding and quantitative data analysis was performed by the ISM method. The results of the study showed that five dimensions, individual, family, organizational, social, and occupational, can be identified as the main dimensions of the quality of work life of Maskan Bank employees.
