مسئولیت اجتماعی شرکتی به دلیل تأثیر بالقوه آن بر نگرشها و رفتارهای کارکنان، توجه بسیاری از محققان و متخصصان را به خود جلب کرده است. این مطالعه به بررسی تأثیر مسئولیت اجتماعی شرکتی بر فرسودگی شغلی کارکنان، بررسی اثرات واسطهای استرس شغلی و امنیت روانی میپردازد. پرسشنامه پژوهش با استفاده از نرم افزار تحت وب GoogleForms طراحی به کارکنان ارسال شد و در نهایت 209 نفر از کارکنان شرکتی سازمان تامین اجتماعی در این پژوهش مشارکت نمودند. شرکتکنندگان با استفاده از نمونهگیری تصادفی طبقهبندیشده انتخاب شدند. از مدلسازی معادلات ساختاری (SEM) و نرم افزار SMART PLS 4.1.1 برای آزمایش روابط فرضی استفاده شد. یافتهها از همه فرضیه ها پشتیبانی میکنند. مسئولیت اجتماعی شرکتی با فرسودگی شغلی کارکنان، استرس شغلی و امنیت روانی رابطه مثبتی داشت. نقش واسطه گری استرس شغلی و امنیت روانی کارکنان با فرسودگی شغلی نیز دارای اثرات مثبت و قابل توجهی بود. این مطالعه با بررسی تأثیر مسئولیت اجتماعی شرکتی بر فرسودگی شغلی و مکانیسمهای اساسی و شرایط مرزی این روابط، به ادبیات مسئولیت اجتماعی شرکتی کمک میکند. یافتهها نشان میدهد که سازمانها میتوانند با اجرای ابتکارات مسئولیت اجتماعی شرکتی، فرسودگی شغلی کارکنان را کاهش دهند، در نتیجه این عامل میتواند استرس شغلی را کاهش داده و امنیت روانی را بهبود بخشد. سازمانها همچنین باید هنگام طراحی و ابلاغ ابتکارات مسئولیت اجتماعی شرکتی، نقش امنیت روانی، استرس شغلی و فرسودگی شغلی کارکنان را در نظر بگیرند.
Corporate social responsibility has attracted the attention of many researchers and experts due to its potential impact on employee attitudes and behaviors. This study investigates the effect of corporate social responsibility on employee burnout, examining the mediating effects of job stress and psychological safety. A research questionnaire was designed using the GoogleForms web-based software and sent to employees, and finally 209 corporate employees of the Social Security Organization participated in this study. Participants were selected using stratified random sampling. Structural equation modeling (SEM) and SMART PLS 4.1.1 software were used to test the hypothesized relationships. The findings support all hypotheses. Corporate social responsibility had a positive relationship with employee burnout, job stress and psychological safety. The mediating role of job stress and employee psychological safety with job burnout also had positive and significant effects. This study contributes to the corporate social responsibility literature by examining the effect of corporate social responsibility on job burnout and the underlying mechanisms and boundary conditions of these relationships. The findings suggest that organizations can reduce employee burnout by implementing CSR initiatives, which in turn can reduce job stress and improve psychological safety. Organizations should also consider the role of psychological safety, job stress, and employee burnout when designing and communicating CSR initiatives.
