چکیده مقاله :
هدف: این مطالعه با هدف بررسی نقش میانجی خستگی عاطفی در رابطه بین مدیریت عملکرد با عملکرد معلم انجام گردید. روش شناسی پژوهش: این پژوهش از نظر هدف کاربردی، روش تحقیق آن، توصیفی و از نوع همبستگی می باشد و جامعه ی آماری این پژوهش را معلمان مدارس شهرستان بوانات تشکیل می دهند که تعداد آن ها 400نفر می باشد. جهت انتخاب حجم نمونه با استفاده از فرمول کوکران نمونه 200 نفری به شیوه تصادفی طبقه ای متناسب با حجم انتخاب گردید. جهت اندازه گیری خستگی عاطفی، عملکرد معلم و مدیریت عملکرد از پرسشنامه استاندارد ون ونبیرگ و همکاران (2020) استفاده گردید. اعتبار از نوع همسانی درونی پرسشنامه به وسیله ضریب آلفای کرونباخ و پایایی مرکب و روایی آن توسط روایی سازه و محتوایی مورد بررسی و تأیید قرار گرفت. با استفاده از تکنیک مدل سازی معادلات ساختاری فرضیه های تحقیق مورد تجزیه و تحلیل قرار گرفت. یافته ها: نتایج تحقیق بیانگر آن بود که مدیریت عملکرد تأثیر مثبت و معناداری بر عملکرد معلم و تأثیرمنفی و معناداری بر خستگی عاطفی دارد. همچنین نتایج نشان داد که خستگی عاطفی نقش میانجی در رابطه بین مدیریت عملکرد با عملکرد معلم را ایفا می کند. بنابراین وقتی معلمان از نظر عاطفی به مدرسه و آموزش و پرورش متعهد باشند، تلاش بیشتری می کنند و در نتیجه عملکرد بهتری دارند.
Introduction:The aim of this study was to investigate the mediating role of emotional exhaustion in the relationship between performance management and teacher performance. Research Methodology: This research is applied in terms of purpose, descriptive in research method and correlational type and the statistical population of this research consists of school teachers in Bavanat city, whose number is equal to 400 people. To select the sample size using the Cochran's formula, a sample of 200 people was selected through stratified random sampling proportionate to volume. The standard questionnaire of Van Waeyenberg et al. (2020) was used to measure emotional exhaustion, teacher performance and performance management. The internal consistency of the questionnaire was assessed through Cronbach's alpha coefficient and its composite reliability and its validity via construct and content validity. The research hypotheses were analyzed using structural equation modeling technique. Findings:The results showed that performance management has a positive and significant effect on teacher performance and a significant negative effect on emotional exhaustion. The results also showed that emotional exhaustion plays a mediating role in the relationship between performance management and teacher performance. So when teachers are emotionally committed to school and education, they work harder and perform better.
