چکیده مقاله :
هدف اصلی این تحقیق، آزمون مدل مفهومی رابطة علّی سکوت سازمانی با بهرهوری با نقش میانجیگری امنیت شغلی در استادان تربیت بدنی دانشگاههای آزاد شمال غرب کشور با تأکید بر مقایسه دیدگاه استادان رسمی و حقالتدریسی است. روش پژوهش توصیفی – همبستگی و به لحاظ هدف کاربردی است. جامعة آماری تحقیق، شامل استادان تربیت بدنی دانشگاههای آزاد شمالغرب کشور میباشد. تعداد نمونه بر اساس جدول مورگان 320 نفر با استفاده از روش نمونهگیری تصادفی طبقهای نسبی تعیین شده است. در تحقیق حاضر از پرسشنامه (داشچی و کمال اوغلو) برای سکوت سازمانی (این پرسشنامه برای اولین بار در کشور مورد اعتبارسنجی و استانداردسازی قرار گرفته است) همچنین از پرسشنامه (نیسی و همکاران) برای امنیت شغلی و پرسشنامه (آچیو) برای بهرهوری استفاده شد که میزان آلفای کرونباخ به ترتیب 0/84، 0/86 و0/91 به دست آمد. برای تجزیهوتحلیل دادهها از روش معادلات ساختاری با استفاده از نرمافزار PLS-SMART بهره گرفته شد. یافتههای تحقیق نشان داد که بین سکوت سازمانی با امنیت شغلی (T=14.646, Z=-0.724) و بهرهوری (T=11.956, Z=-0.749) رابطه منفی و معنیداری وجود دارد. از سوی دیگر نیز میتوان نتیجه گرفت که بین سکوت سازمانی و بهرهوری استادان تربیت بدنی دانشگاههای آزاد شمالغرب کشور با نقش میانجیگری امنیت شغلی رابطه منفی و معنیداری وجود دارد. (T=2.098*14.646, Z=-0.724*0.215) همچنین براساس نتایج تحقیق دیدگاههای استادان حقالتدریسی و استادان رسمی دانشگاههای آزاد شمالغرب کشور در تأثیر سکوت سازمانی بر بهرهوری به شکل معنیداری متفاوت است. (F=8.253, P<0.05)
The main purpose of this research was to test the conceptual model of causal relationship between organizational silence and productivity with the mediation of job security among Iranian physical education professors of northwest Azad universities with a focus on full-time and adjunct professors ‘views. The research method is descriptive-correlational. The statistical population of the study consisted of of the physical education professors at northwestern Azad universities. The sample size consisted of 320 professors based on Morgan table recruited through relative stratified random sampling. In the present study, Dashchi and Kamal Oglu’s questionnaire of organizational silence, the Niece et al.’s Job Security Questionnaire and Achiev’s questionnaire of productivity were used and Cronbach's alpha was 0.88, 0.86 and 0.91, respectively. Structural equation modeling was used to analyze the data by using PLS-SMART software.The results of the study showed that there was a negative significant relationship between organizational silence with job security.In other words, there was a negative significant relationship between organizational silence and productivity of physical education professors of Northwest Azad universities considering the mediating role of job security.Moreover, the results revealed that the views of adjunct and full-time professors of northwestern Azad universities regarding the impact of organizational silence on productivity were significantly different.
