تاثیر برهمکنش اشتیاق شغلی با رهبری اخلاقی بر عملکرد کارکنان آموزش و پرورش

چکیده مقاله :
این مطالعه بصورت کاربردی، توصیفی و به روش پیمایشی بر روی 341 نفر از کارکنان و مدیران آموزش و پرورش استان کرمان انجام شد. نمونه ها به روش تصادفی طبقه ای انتخاب شدند. ابزار گردآوری اطلاعات، بررسی اسناد و مدارك، مصاحبه و پرسشنامه های محقق ساخته بود. به منظور تجزیه و تحلیل دادهها از روش آمار توصیفی و استنباطی استفاده شده و داده ها به کمک نرم افزارهای SPSS و AMOS مورد تجزیه و تحلیل قرار گرفتند. یافته های مطالعه نشان داد که بین اشتیاق شغلی و مؤلفه های آن (اشتیاق رفتاری، شناختی و هیجانی) و عملکرد شغلی کارکنان رابطه مثبت و معنادار وجود دارد. نتایج نشان داد که بین اشتیاق شغلی و عملکرد شغلی کارکنان آموزش و پرورش با میانجیگری رهبری اخلاقی رابطه مثبت و معناداری وجود دارد. علاوه بر آن بین مؤلفه های اشتیاق شغلی یعنی اشتیاق رفتاری، اشتیاق شناختی و اشتیاق هیجانی با عملکرد کارکنان و میانجیگری رهبری اخلاقی رابطه مثبت و معناداری وجود داشت. بر اساس نتایج مدل لاجیت چند سطحی رفتار غیر خطی مابین متغیرهای تحقیق مورد تأیید قرار گرفت در نتیجه رابطه غیر خطی میان اشتیاق شغلی، رهبری و عملکرد شغلی در حالت کلی و جزیی وجود دارد. بر اساس روابط برهمکنشی ضربی نقش میانجیگری متغیر رهبری نیز مورد تآیید قرار گرفت. متغیرهای رهبری اخلاقی و اشتیاق شغلی میتواند توانمندسازی کارکنان را پیشبینی و با توسعه سبک رهبری اخلاقی را افزایش داد.
چکیده انگلیسی :
This study was applied, descriptive and survey method on 341 employees and managers of education in Kerman province. The samples were selected by stratified random method. The tool for collecting information was the review of documents, interviews and questionnaires made by the researcher. In order to analyze the data, descriptive and inferential statistics methods were used and the data were analyzed with the help of SPSS and AMOS software. The findings of the study showed that there is a positive and significant relationship between job enthusiasm and its components (behavioral, cognitive and emotional enthusiasm) and the job performance of employees. The results showed that there is a positive and significant relationship between job enthusiasm and job performance of education staff with the mediation of ethical leadership. In addition, there was a positive and significant relationship between the components of job passion, i.e., behavioral passion, cognitive passion, and emotional passion, with employee performance and the mediation of ethical leadership. Based on the results of the multi-level logit model, the non-linear behavior between the research variables was confirmed. As a result, there is a non-linear relationship between job enthusiasm, leadership and job performance in general and detailed. Based on multiplicative interaction relationships, the mediating role of leadership variable was also confirmed. Ethical leadership and job enthusiasm variables can predict employee empowerment and by developing ethical leadership style can be increased.
