نقش مدیران پرستاری در عملکرد مناسب پرستاران (مطالعه کیفی)

چکیده مقاله :
مدیریت منابع انسانی یکی از اساسیترین منابع مدیریت در خدمات سلامت است. در بیمارستانها اطمینان از اینکه بخش ها به تعداد کافی پرستار برای ارائه مراقبت پرستاری با کیفیت به بیماران در اختیار دارد چالش بزرگی در مدیریت بیمارستان است. این پژوهش به صورت کیفی و به روش پدیدار شناختی انجام گرفت. ۱۲ مدیر پرستاری و ۳۱ پرستار با روش نمونه گیری غیر تصادفی هدفمند انتخاب شدند. دادهها با استفاده از مصاحبه نیمه ساختار یافته جمع آوری شد. به منظور تحلیل دادهها از تحلیل محتوای کیفی استفاده گردید. در نتایج این مطالعه نقش مدیران بیمارستان در ۵ مضمون شامل تعداد کارکنان، کفایت کارکنان، کیفیت کارکنان، تهیه شرح وظایف و جبران خدمات تقسیم بندی شد. پیامد مدیریت غیر صحیح و تعداد ناکافی پرسنل و یا مراقبت بیکیفیت ایشان، به خطر افتادن ایمنی بیمار و کاهش کیفیت مراقبت از بیمار است لذا باید همواره با توجه به اهمیت نقش مدیران از وقوع این عواقب پیشگیری کرد. مدیران پرستاری باید تجربه کافی در ارزیابی نیاز های پرسنلی داشته باشند تا تعداد و ترکیب مناسب برای هر بخش در نظر گرفته شود. تعیین شرح وظایف برای کار در هر بخش و همچنین توانمندسازی مداوم حرفه ای در ارتقای کیفیت کارکنان پرستاری بسیار ضروری است و به منظور افزایش رضایت شغلی و ارائه مراقبت های بهداشتی با کیفیت پرستاران باید پاداش مناسب با خدماتشان را دریافت کنند.
Human resource management is one of the most basic management resources in health services. In hospitals, ensuring that the departments have enough nurses to provide quality nursing care to patients is a big challenge in hospital management. The evidence shows that the effective presence of nurses at the bedside of patients has a significant effect on better quality of treatment, fewer complications and more effective care of patients. This research was conducted in a qualitative and phenomenological way. 12 nursing managers and 31 nurses were selected by non-random sampling method. Data were collected using semi-structured interviews. In order to analyze the data, qualitative content analysis was used. In the results of the findings of this study, the role of hospital managers was divided into 5 themes, including staff needs, staff adequacy, staff quality, preparation of job descriptions, and service compensation. The consequence of improper management and insufficient number of personnel or their poor quality care is jeopardizing patient safety and reducing the quality of patient care. Nursing managers must have sufficient experience in assessing staffing needs to determine the appropriate number and mix for each department. Determining job descriptions for work in each department as well as continuous professional empowerment is very necessary in improving the quality of nursing staff, and in order to increase job satisfaction and provide quality health care, nurses should receive appropriate rewards for their services
