تاثیر اقدامات مدیریت منابع انسانی بر قصد ترک کارکنان با تاکید بر نقش میانجی تعهد سازمانی در اداره کل راه و شهرسازی استان مرکزی

چکیده مقاله :
سازمانها برای دستیابی به اهداف خود باید توانایی جذب و نگهداری و حفاظت از منابع انسانی را داشته باشند. تمایل به ترک خدمت ازجمله عواملی است که سازمان را در امر دستیابی به این اهداف دچار مشکل میکند . هدف از این مطالعه بررسی تأثیر اقدامات مدیریت منابع انسانی (انتخاب و استخدام، آموزش و توسعه، ارزیابی عملکرد، شرایط کاری و پاداش) از طریق متغیر میانجی تعهد سازمانی بر قصد ترک کارکنان در اداره کل راه و شهرسازی استان مرکزی میباشد. پژوهش حاضر ازلحاظ هدف، کاربردی و ازلحاظ ماهیت و روش در رمزه تحقیقات علّی است. جامعه آماری، کارکنان اداره کل راه و شهرسازی استان مرکزی میباشد. بهمنظور برآورد حجم نمونه از فرمول کوکران استفادهشده است که حجم نمونه برابر با 150 نفر محاسبه گردید.در این پژوهش از روش نمونهگیری تصادفی ساده استفادهشده است. ابزار جمعآوری دادهها پرسشنامه است. نتایج در خصوص فرضیه اول نشان داد اقدامات مدیریت منابع انسانی تأثیر منفی (37/0-) بر قصد ترک کارکنان دارد. همچنین انتخاب و استخدام (18/0-)، آموزش و توسعه (29/0-)، ارزیابی عملکرد (20/0-)، شرایط کاری (53/0-) و پاداش (38/0-) تأثیر منفی بر قصد ترک کارکنان دارند. نتایج در خصوص فرضیه دوم نشان داد اقدامات مدیریت منابع انسانی تأثیر مثبت (46/0) بر تعهد سازمانی دارد. نتایج در خصوص فرضیه سوم نشان داد تعهد سازمانی تأثیر منفی (43/0-) بر قصد ترک کارکنان دارد. نتایج در خصوص فرضیه چهارم نشان داد اقدامات مدیریت منابع انسانی از طریق متغیر میانجی تعهد سازمانی بر قصد ترک کارکنان تأثیر منفی (56/0-) دارد. با توجه به تأثیر منفی اقدامات مدیریت منابع انسانی و تعهد سازمانی بر قصد ترک کارکنان، مدیران سازمان، با حمایت از کارکنان از طریق اقدامات مدیریت منابع انسانی میتوانند آنها را بیشتر به سازمان متعهد سازند که بهنوبه خود قصد ترک کارکنان را کاهش میدهد.
