The Role of Women's Employment Policies in Their Career Success in Career Path with the Mediating Role of the Glass Ceiling

Extended Abstract

This study was conducted to model the structural equations of the role of women's employment policies in their career success in the career path with the mediating role of the glass ceiling.

 The current study is applied and developmental in terms of purpose and is a descriptive correlational study in terms of method.

The statistical population of the study includes 760  people were selected using the convenience sampling method. The data collection tool included three researcher-made questionnaires: women's employment policies with a validity of 0.84 and a reliability of 0.941 glass ceiling with a validity of 0.798 and a reliability of 0.951 and career success questionnaire with a validity of 0. and a reliability of 0.924.

Structural equation modeling was used to analyze the data using SPSS and AMOS22 software.

The results of the study showed that the model presented to explain the role of women's employment policies in their career success in the career path with the mediating role of the glass ceiling at Kerman University of Medical Sciences has an acceptable fit.

 The glass ceiling plays a mediating role in the relationship between women's employment policies and its components with career success at Kerman University of Medical Sciences.

 Therefore, the development and implementation of policies that aim to manage the glass ceiling can lead to improving women's career success in academic environments.

It is suggested that university managers and policymakers, considering the findings of this study, consider measures to improve working conditions and reduce structural barriers for women to help improve their career paths and career success.

espite the positive findings, the present study has limitations that should be considered in future research. One of the limitations of the study is that the sample was limited to employees of medical universities and the results may not be generalizable to other sectors and organizations.

Also, this study examined the direct and indirect effects of variables, but other factors, such as organizational culture and individual characteristics, may also affect women's career success.

It is suggested that in future research, more samples from different organizational and geographical sectors be examined to increase the generalizability of the results. Also, examining the impact of cultural and individual factors on the model can help to better understand the factors affecting women's career success.

The study's results can help managers and policymakers design and implement employment policies regarding the effects of the glass ceiling. Organizations should develop and improve supportive and empowering policies for women while focusing on identifying and reducing glass ceiling barriers.

These measures can help improve women’s career success and increase their job opportunities in various organizations, especially in the educational and healthcare sectors.

Finally, the present study emphasizes that to achieve women’s career success; organizations must not only design and implement supportive employment policies but also identify and remove informal and cultural barriers such as glass ceilings to provide better job opportunities and professional advancement for women.
