چکیده مقاله :
پژوهش حاضر باهدف مدل یابی معادلات ساختاری نقش خطمشیهای اشتغال زنان در موفقیت شغلی آنان در مسیر کار راهه شغلی با نقش میانجی سقف شیشهای انجامشده است. تحقيق موجود ازنظر هدف کاربردی و توسعهای و ازنظر روش يك تحقيق توصيفي از نوع همبستگي است، جامعه آماری تحقیق شامل کلیه کارکنان دانشگاه علوم پزشکی کرمان در سال 1401 است که 760 نفر با روش نمونهگیری نمونه در دسترس انتخابشدهاند. ابزار گردآوری اطلاعات شامل سه پرسشنامه محقق ساخته خطمشیهای اشتغال زنان با روایی 0.84 پایایی 0.941، سقف شیشهای با روایی 0.798 و پایایی 0.951 و پرسشنامه موفقیت شغلی با روایی 0.855 و پایایی 0.924 بوده است. جهت تجزیهوتحلیل داده از مدل یابی معادلات ساختاری با استفاده از نرمافزار SPSS و AMOS22 استفادهشده است. نتايج تحقيق نشان داد مدل ارائهشده بهمنظور تبیین نقش خطمشیهای اشتغال زنان در موفقیت شغلی آنان در مسیر کار راهه شغلی با نقش میانجی سقف شیشهای در دانشگاه علوم پزشکی کرمان از برازش قابلقبولی برخوردار است. سقف شیشهای در رابطه بین خطمشیهای اشتغال زنان و مولفه های آن با موفقیت شغلی در دانشگاه علوم پزشکی کرمان نقش میانجی دارد. ازاینرو، تدوین و اجرای خطمشیهایی که هدف آنها مدیریت سقف شیشهای باشد، میتواند به بهبود موفقیت شغلی زنان در محیطهای دانشگاهی منجر شود. پیشنهاد میشود که مدیران و سیاستگذاران دانشگاهها با توجه به یافتههای این تحقیق، اقداماتی را جهت بهبود شرایط کاری و کاهش موانع ساختاری برای زنان در نظرگیرند تا بتوانند به بهبود کار راهه شغلی و موفقیت شغلی آنان کمک کنند.
This study was conducted to model the structural equations of the role of women's employment policies in their career success in the career path with the mediating role of the glass ceiling. The current study is applied and developmental in terms of purpose and is a descriptive correlational study in terms of method. The statistical population of the study includes all employees of Kerman University of Medical Sciences in, 1401of which ۷۶۰ people were selected using the convenience sampling method. The data collection tool included three researcher-made questionnaires: women's employment policies with a validity of ۰. ۸۴ and a reliability of ۰. ۹۴۱ glass ceiling with a validity of ۰. ۷۹۸ and a reliability of ۰. ۹۵۱, and career success questionnaire with a validity of ۰. ۸۵۵ and a reliability of ۰. ۹۲۴. Structural equation modeling was used to analyze the data using SPSS and AMOS۲۲ software. The results of the study showed that the model presented to explain the role of women's employment policies in their career success in the career path with the mediating role of the glass ceiling at Kerman University of Medical Sciences has an acceptable fit. The glass ceiling plays a mediating role in the relationship between women's employment policies and its components with career success at Kerman University of Medical Sciences. Therefore, the development and implementation of policies that aim to manage the glass ceiling can lead to improving women's career success in academic environments. It is suggested that university managers and policymakers, considering the findings of this study, consider measures to improve working conditions and reduce structural barriers for women to help improve their career paths and career success.
