بررسی تأثیر سیستمهای کاری با عملکرد بالا بر بهرهوری نیروی کار در شرکتهای خدماتی کوچک و متوسط: نقش واسط سرمایه اجتماعی و ترکیب و تبادل دانش

چکیده مقاله :
هدف از مطالعه حاضر بازگشایی جعبه سیاه چگونگی تأثیر سیستمهای کاری با عملکرد بالا بر بهرهوری نیروی کار از طریق تبیین نقش میانجی ترکیب و تبادل دانش و سرمایه اجتماعی در این رابطه است. جامعه آماری پژوهش را مدیران و کارکنان شرکتهای ارائهدهنده خدمات حرفهای در کلانشهر تهران در سال 1397 تشکیل میدهند. برای جمعآوری دادهها تعداد 800 پرسشنامه استاندارد به شیوه نمونهگیری تصادفی و بهصورت حضوری و یا از طریق ایمیل بین کارکنان جامعهء هدف توزیع و تعداد 461 پرسشنامهء کامل (57/6) درصد) بازگشت داده شد. پس از تأیید روایی و پایایی دادههای جمعآوری شده، فرضیههای پژوهش با استفاده از مدلسازی معادلات ساختاری و با کمک نرمافزارهای SPSS و SmartPLS2 مورد بررسی قرار گرفت. یافتهها نشان میدهد که سیستم کاری با عملکرد بالا تأثیر مثبتی بر بهرهوری نیروی کار دارد. علاوه بر این، شواهد حاکی از تأیید نقش میانجی سرمایه اجتماعی (با شدت تأثیر 0/48) و ترکیب و تبادل دانش (با شدت تأثیر 0/22) در ارتباط سیستمهای کاری با عملکرد بالا - بهرهوری نیروی کار است. همچنین میتوان استدلال نمود که سرمایه اجتماعی نیز تأثیر مثبت و معناداری بر توسعه قابلیتهای فرآیندی ترکیب و تبادل دانش در سازمانهای مورد مطالعه دارد.
The present study aimed at opening up the black box on how high-performance work systems affect labor productivity by investigating the mediating role of social capital and knowledge exchange and combination. The statistical population consisted of managers and employees of professional services companies in Tehran metropolis in 2018. To collect the data, 800 standard questionnaires were distributed directly or via email among the sample who were recruited through random sampling, out of which 461 completed questionnaires (57.6%) were received. After confirming the validity and reliability of the collected data, the research hypotheses were analyzed using structural equation modeling using SPSS and SmartPLS2 softwares. The findings show that a high-performance work system has a positive effect on labor productivity. In addition, the mediating roles of social capital (with the impact intensity of 0.48) and knowledge exchange (with the impact intensity of 0.22) in the relationship between high performance work systems and labor productivity were confirmed. It can also be argued that social capital has a positive and significant effect on the development of the process capabilities of knowledge exchange and combination in the organizations studied.
