تاثیر تعهد سازمانی بر سکوت سازمانی کارکنان با واسطه گری اعتماد سازمانی

تعهد سازمانی به عنوان وابستگی عاطفی و روانی که فرد هویت خود را از طریق سازمان تعیین کرده که می تواند با نگرش و گرایش کارکنان سازمان با سکوت سازمانی در ارتباط باشد. بنابراین، پژوهش حاضر با هدف بررسی تاثیر تعهد سازمانی بر سکوت سازمانی کارکنان با واسطهگری اعتماد سازمانی انجام شده است. پژوهش حاضر از نظر هدف کاربردی، روش توصیفی و نحوه گردآوری دادهها، پیمایشی میباشد. جامعه آماری، شامل کارکنان دانشگاهها ائم از دولتی و غیر دولتی در شهر مشهد بوده است که از روش نمونهگیری طبقهبندی شده در دسترس استفاده شده است. در نهایت تعداد 384 پرسشنامه واجد شرایط در فرایند تجزیه و تحلیل دادهها مورد استفاده قرار گرفت. برای سنجش متغیر تعهد سازمانی از پرسشنامه استاندارد آلن و مایر (1997)، برای سنجش متغیر سکوت سازمانی از پرسشنامه استاندارد سکوت سازمانی ون داین (2003) و برای سنجش متغیر اعتماد سازمانی از پرسشنامه استاندارد اسکات (1990) استفاده شد. روایی صوری و روایی سازه پرسشنامه تایید شدند و پایایی متغیرهای پرسشنامه با استفاده از ضریب آلفای کرونباخ مورد تایید قرار گرفت. جهت تجزیه و تحلیل دادهها از روش مدل یابی معادلات ساختاری به وسیله نرم افزارهای اسپیاساس و اسمارت پیالاس استفاده شده است. نتایج نشان دادند که تعهد سازمانی اثر مستقیم و معناداری بر سکوت سازمانی دارد. اعتماد سازمانی نیز اثر مستقیم و معناداری بر سکوت سازمانی کارکنان دارد، همچنین تاثیر غیر مستقیم تعهد سازمانی بر کاهش سکوت سازمانی کارکنان نیز معنادار است، در نتیجه اعتماد سازمانی در رابطه میان تعهد سازمانی و سکوت سازمانی کارکنان نقش میانجی ایفا میکند.
