تدوین مدل ارتباطی سرمایه روانشناختی و رفتار شهروندی سازمانی با میانجیگری خودکارآمدی شغلی در سازمانهای پایدار

هدف پژوهش حاضر تدوین مدل ارتباطی سرمایه روانشناختی و رفتار شهروندی سازمانی با میانجیگری خودکارآمدی شغلی در سازمانهای پایدار بوده است. روش پژوهش توصیفی- همبستگی بود. جامعه آماری پژوهش شامل کلیه کارکنان اداره ورزش و جوانان شهر گرگان در سال 1402 بود که از بین آنها 200 نفر با روش نمونهگیری در دسترس انتخاب و در پژوهش شرکت کردند. دادهها با استفاده از ابزارهای پرسشنامه سرمایه روانشناختی ﻟﻮﺗﺎﻧﺰ و همکاران (2007)، خودکارآمدی شغلی ریگز و نایت (1994)، و رفتار شهروندی سازمانی پودساکف و همکاران (1990) جمعآوری شد و با روش ضریب همبستگی پیرسون و تحلیل معادلات ساختاری با استفاده از نرمافزار SPSS نسخه 24 و نرمافزار ایموس تحلیل شد. نتایج نشان داد که بین سرمایه روانشناختی با خودکارآمدی شغلی (49/0=r)، سرمایه روانشناختی با رفتار شهروندی سازمانی (51/0=r) و خودکارآمدی شغلی و رفتار شهروندی سازمانی (41/0=r) همبستگی مثبت و معناداری در سطح 01/0 وجود دارد. همچنین، مدل سرمایه روانشناختی با رفتار شهروندی سازمانی با نقش میانجی خودکارآمدی شغلی برازش مناسبی دارد. براساس نتایج از آنجا که سرمایه روانشناختی و خودکارآمدی شغلی، نقش ویژهای در ارتقای رفتارهای شهروندی سازمانی و بهرهوری و کارایی سازمانهای پایدار دارد، لازم است مدیران این سازمانها با توجه ویژه به اهمیت این عوامل، شرایط لازم برای ارتقای آنها را در قالب برنامههای ضمن خدمت کارکنان، فراهم نمایند.
The purpose of the current research was to develop a relationship model of psychological capital and organizational citizenship behavior with the mediation of job self-efficacy in sustainable organizations. The research method was a descriptive correlation. The statistical population of the research included all the employees of the Sports and Youth Department of Gorgan city in 1402, of which 200 people were selected and participated in the research by available sampling method. Data were collected using Luthans et al.'s psychological capital questionnaire (2007), Riggs and Knight's (1994) job self-efficacy, and Podsakoff et al.'s (1990) organizational citizenship behavior and Pearson's correlation coefficient method and structural equation analysis using SPSS software version 24 and Imus software were analyzed. The results showed that there is a positive and significant correlation between psychological capital and job self-efficacy (r=0.49), psychological capital with organizational citizenship behavior (r=0.51), and job self-efficacy and organizational citizenship behavior (r=0.41). There is a level of 0.01. Also, the psychological capital model has a good fit with organizational citizenship behavior with the mediating role of job self-efficacy. Based on the results, since psychological capital and job self-efficacy have a special role in promoting organizational citizenship behaviors and the productivity and efficiency of sustainable organizations, it is necessary for the managers of these organizations, to pay special attention to the importance of these factors, to provide the necessary conditions for their promotion in the form of in-service programs.
