مدلی در باب اثرات تعارض کار- خانواده، خطرات شغلی و گرانباری نقش بر عملکرد پرستاران زن

این پژوهش با هدف بررسی مدلی در باب اثرات تعارض کار ـ خانواده، خطرات شغلی و گرانباری نقش بر عملکرد پرستاران زن به مرحله اجرا درآمد. جامعه آماری پژوهش پرستاران و بهیاران زن سه درمانگاه بودند که از بین آنها 94 نفر برای شرکت در این پژوهش بر مبنای روش طبقهای و به شیوه تصادفی انتخاب شدند. ابزارهای پژوهش شامل پرسشنامههای تعارض کار- خانواده، خطرات شغلی، گرانباری نقش و تعهد سازمانی از لمبرت و همکاران (2007) و پرسشنامههای دلبستگی شغلی و علمکرد از اویانگ (2009) بودند. دادههای حاصل از پرسشنامههای پژوهش از طریق ضریب همبستگی پیرسون و مدلسازی معادله ساختاری مورد تحلیل قرار گرفتند. نتایج حاصل از تحلیل دادهها نشان داد که: 1. بین تعهدسازمانی با تعارض کار- خانواده رابطه منفی و معنادار، ولی با دلبستگی شغلی و عملکرد رابطه مثبت و معنادار وجود دارد. 2. گرانباری نقش با تعارض کار- خانواده دارای رابطه مثبت و معنادار بود. 3. خطرات شغلی نیز با تعارض کار- خانواده دارای رابطه مثبت معنادار بود. 4. بالاخره دلبستگی شغلی نیز با عملکرد دارای رابطه مثبت و معنادار بود. 5. نتایج حاصل از مدلسازی معادله ساختاری نشان داد که، ابتدا گرانباری نقش، خطرات شغلی و تعارض کار- خانواده باعث تضعیف تعهدسازمانی، سپس تعهدسازمانی باعث تضعیف سطح دلبستگی و در پایان تعهدسازمانی و دلبستگی سطح عملکرد پرستاران و بهیاران را کاهش میدهند.
This research was carried out with the aim of studying the model of the effects of work-family conflict, job dangers and role overload on nurses’ performance. The statistical population included the female nurses and auxiliary nurses of three private clinics, from among whom 94 persons were selected on the basis of random stratified method. Research instruments consisted of: Lambert et al’s (2007) work-family conflict, job dangers, role overload and organizational commitment questionnaires and ouyang’s (2009) job involvement and performance questionnaires. The data which were gathered from research questionnaires were analyzed using Pearson’s correlation coefficient and structure equation modeling. The results of data analysis showed that: 1. there is a significant negative relationship between organizational commitment and work-family conflict, but there are significant positive relationships between organizational commitment with job involvement and performance. 2. There is a significant positive relationship between role overload with work-family conflict. 3. Job dangers have a significant positive relationship with work-family conflict. 4. Finally job involvement has a significant positive relationship with performance. 5. The results of structure equation modeling revealed that, firstly role overload, job dangers and work-family conflict weaken organizational commitment, then organizational commitment weakens job involvement and in the final step, organizational commitment and job involvement decrease nurses and auxiliary nurses’ performance.
