نقش میانجی سلامت سازمانی در رابطه بین توانمندسازی ساختاری و رفتار شهروندی سازمانی معلمان

چکیده مقاله :
مقدمه و هدف: توانمندسازی منابع انسانی به عنوان عامل کلیدی توسعه و پیشرفت سازمانهای آموزشی در مقابله با تغییرات جهانی شناخته میشود. توانمندسازی معلمان، به دلیل اهمیت کلیدی آنها در فرآیند تعلیم و تربیت، میتواند تأثیر قابل توجهی بر بهبود فعالیتهای نظام آموزشی داشته باشد و در نهایت به ایجاد نظام آموزشی مؤثر، پایدار و باکیفیت منجر شود. هدف از این مقاله، بررسی نقش میانجی سلامت سازمانی در رابطه بین توانمندسازی ساختاری و رفتار شهروندی سازمانی معلمان مقطع متوسطه اول نورآباد ممسنی بوده است.
روش شناسی پژوهش: این پژوهش کاربردی، توصیفی – پیمایشی و مقطعی بود. جامعه آماری، کلیه معلمان مقطع اول متوسطه نورآباد ممسنی که تعداد آنها 340 نفر بود و با توجه به جدول مورگان، 181 نفر به عنوان نمونه انتخاب شدند. روش نمونهگیری، تصادفی- طبقه ای بود . برای جمع آوری اطلاعات از پرسشنامه های سلامت سازمانی هوی و تارتر (Hoy & Tarter,1997) ، توانمندسازی ساختاری لاسچینجر و همکاران (Laschinger,2001) و رفتارشهروندی سازمانی پودساکف(Podsakoff,2000)، با روایی و پایایی تایید شده استفاده شد. در تجزیه و تحلیل داده ها از ضریب همبستگی پیرسون و تحلیل مسیر و نرم افزارهای SPSS و Amoss استفاده شد.
یافته ها: نتایج آزمون همبستگی پیرسون نشان داد که در سطح معناداری کوچکتر از 01/0، توانمندسازی ساختاری با رفتار شهروندی سازمانی و سلامت سازمانی معلمان مقطع متوسطه اول نورآباد ممسنی رابطه معناداری دارد. همچنین؛ سلامت سازمانی با رفتار شهروندی سازمانی معلمان مقطع متوسطه اول نورآباد ممسنی رابطه معناداری دارد. درنهایت؛ نتایج تحلیل مسیر نشان داد که سلامت سازمانی بر رابطه بین توانمندسازی ساختاری و رفتار شهروندی سازمانی معلمان مقطع متوسطه اول نورآباد ممسنی، نقش میانجی دارد.
بحث و نتیجه گیری: به نظر مي رسد مدیریت آموزش و پرورش با اجرای توانمندسازی ساختاری، می تواند رفتارهای شهروندی سازمانی را در سازمان خود افزایش دهند و از این طریق به یک محیط کاری مولدتر دست یابند. همچنین توانمندسازی ساختاری به طور غیرمستقیم از طریق افزایش سلامت سازمانی منجر به افزایش رفتار شهروندی سازمانی نیز می شود.
Introduction: Empowerment of human resources is known as a key factor in the development and progress of educational organizations in dealing with global changes. Empowering teachers, due to their key importance in the education process, can have a significant effect on improving the activities of the educational system and ultimately lead to the creation of an effective, sustainable and high-quality educational system. The purpose of this article was to investigate the mediating role of organizational health on the relationship between structural empowerment and organizational citizenship behavior of Noorabad Mamsani high school teachers.
Research Methodology:This research was applied, descriptive-survey and cross-sectional. The statistical population is all teachers of Noorabad Mamsani high schools which were 340 persons and according to krejcy-Morgan's table, 181 teacher were selected as sample. The sampling method was random-stratified. Hoy & Tarter's (1997) organizational health questionnaire ,Laschinger et al. (2001) structural empowerment questionnaire , and Podsakoff's(2000)organizational citizenship behavior questionnaire وwith confirmed validity and reliability.were used to collect data. Pearson's correlation coefficient and path analysis and SPSS and Amoss software were used for data analysis.
Findings: The results of the Pearson correlation test showed that at a significance level less than 0.01, structural empowerment has a significant relationship with organizational citizenship behavior and organizational health of Noorabad Mamsani elementary school teachers. Also; Organizational health has a significant relationship with organizational citizenship behavior of Noorabad Mamsani elementary school teachers. Finally; The results of path analysis showed that organizational health has a mediating role on the relationship between structural empowerment and organizational citizenship behavior of Noorabad Mamsani high school teachers.
Conclusion: It seems that by implementing structural empowerment, education management can increase organizational citizenship behaviors in their organization and in this way achieve a more productive work environment. Also, structural empowerment indirectly leads to an increase in organizational citizenship behavior through increasing organizational health.
