طراحی و تبیین الگوی شکلگیری خطمشیهای مبتنی بر شواهد در حوزه جذب و نگهداشت کارکنان حرفهای صنعت هوانوردی ایران (رویکرد آمیخته)

چکیده مقاله :
این پژوهش با هدف طراحی و تبیین الگوی شکلگیری خطمشیهای مبتنی بر شواهد در حوزه جذب و نگهداشت کارکنان حرفهای به انجام رسید. این پژوهش از لحاظ هدف، کاربردی، از لحاظ رویکرد، اکتشافی و از لحاظ نحوه تجزیه و تحلیل دادهها، آمیخته (کیفی-کمّی) میباشد. در فاز کیفی تحقیق، گروهی از خبرگان شامل اساتید دانشگاهی و مشاورین مجرب در حوزه مدیریت منابع انسانی و همچنین مدیران ارشد منابع انسانی در صنعت هوانوردی ایران به عنوان جامعه آماری در نظر گرفته شدند. در این فاز با استفاده از روش نمونهگیری نمونهگیری هدفمند، 11 نفر از خبرگان انتخاب شدند. ابزار اصلی جمعآوری دادهها در فاز کیفی تحقیق، مصاحبههای عمیق و نیمه ساختار یافته با خبرگان بود. در فاز کیفی تحقیق، دادههای حاصل از مصاحبه بر اساس روش تحلیل تم مورد تجزیه و تحلیل قرار گرفتند. در فاز کمّی نیز، کلیه مدیران ارشد صنعت هوانوردی ایران به عنوان جامعه در نظر گرفته شدند و از میان آنها، 108 نفر بر اساس روش نمونهگیری تصادفی ساده به عنوان نمونه آماری انتخاب شدند. در فاز کمّی تحقیق نیز، از پرسشنامه بسته و محققساز مشتمل بر 27 گویه به عنوان ابزار اصلی جمعآوری دادهها استفاده شد. روایی و پایایی این پرسشنامه به روشهای مختلف مورد بررسی و تأیید قرار گرفت. در فاز کمّی تحقیق، جهت انجام تجزیه و تحلیلهای توصیفی و استنباطی، از نرمافزارهای Spss و لیزرل استفاده شد. سرانجام، نتایج تحقیق منجر به طراحی الگوی چند شاخکی شکلگیری خطمشیهای مبتنی بر شواهد در حوزه جذب و نگهداشت کارکنان حرفهای شد. این الگو سه شاخک اصلی شامل شاهدگذاری، فنی و سیاسی را شامل میشود که هر کدام از این شاخکها نیز خود شامل زیرمجموعههایی میباشند.

This research was done with the aim of designing and explaining the pattern of formation of evidence-based policies in the field of attracting and retaining professional employees. This research is applied in terms of purpose, exploratory in terms of approach, and mixed (qualitative-quantitative) in terms of data analysis. In the qualitative phase of the research, a group of experts, including university professors and experienced consultants in the field of human resources management, as well as senior managers of human resources in Iran's aviation industry, were considered as the statistical population. In this phase, 11 experts were selected using the purposeful sampling method. The main tool of data collection in the qualitative phase of the research was in-depth and semi-structured interviews with experts. In the qualitative phase of the research, the data obtained from the interviews were analyzed based on the theme analysis method. In the quantitative phase, all senior managers of Iran's aviation industry were considered as the population, and among them, 108 people were selected as a statistical sample based on simple random sampling. In the quantitative phase of the research, a closed and researcher-made questionnaire consisting of 27 items was used as the main tool for data collection. The validity and reliability of this questionnaire was checked and confirmed in different ways. In the quantitative phase of the research, SPSS and Lisrel software were used to perform descriptive and inferential analyses. Finally, the research results led to the design of a multi-pronged model for the formation of evidence-based policies in the field of recruiting and retaining professional employees. This model includes three main tentacles including witnessing, technical and political, each of these tentacles also includes subcategories.
