ملخص المقالة :
هدف از پژوهش حاضر، شناسایی شاخصههای روانشناختی و فرهنگی زمینهساز پدیده حامی پروری در میان مدیران زن بود. جامعه پژوهش کلیه مقالاتی هستند (105 مقاله) که در فاصله زمانی دهه اخیر در مورد حامی پروری مدیران زن و زمینههای مرتبط در پایگاههای تخصصی و علمی ارائه شده می باشد. نمونه پژوهش 27 مقاله بود که این تعداد بر اساس پایش موضوعی، اشباع نظری دادهها و بهصورت هدفمند انتخاب شدند. دادههای پژوهش از تحلیل کیفی اسناد موردمطالعه، گردآوریشد. با تجزیهوتحلیل دادهها، شاخصههای روانشناختی و فرهنگی زمینهساز پدیده حامی پروری در میان مدیران زن دو بعد، فرهنگی (مشتمل بر تقلیل سرمایه اجتماعی، شبکهسازیهای ناسالم اجتماعی، ضعف فرهنگسازمانی، رانت پروری، نظام ناکارآمد استخدامی و نظارتی) و روانشناختی (مشتمل بر هیجان پذیری منفی، خودمحوری، ضعف در شناخت پتانسیلهای فردی، تعلق و تعهد حرفهای ناکافی) مورد سازماندهی قرار گرفت.
