ارائه و اعتبار سنجی مدل توانمندسازی کارکنان آموزش و پرورش با رویکرد بهبود عملکرد

چکیده مقاله :
پژوهش حاضر، با هدف ارائه و اعتبارسنجی الگوی توانمندسازی کارکنان آموزش وپرورش، با رویکرد بهبود عملکرد، در آموزش و پرورش استان آذربایجان شرقی انجام شده است. این پژوهش ازنوع توصیفی- پیمایشی است که با هدف، توسعه ای و با رویکرد ترکیبی(کیفی- کمی) صورت گرفته است. در بخش کیفی، از طریق انتخاب هدفمند تعدادی از خبرگان دانشگاهی، مدیران و کارشناسان جامعه مورد پژوهش به عنوان نمونه و انجام مصاحبه نیمه ساختار یافته با آنها، تا رسیدن به اشباع نظری که در مصاحبه14 اتفاق افتاد، داده ها گردآوری و با روش تحلیل مضمون، موردتحلیل قرار گرفت. در بخش کمی نیز، حجم نمونه آماری با استفاده از فرمول کوکران 324 نفر با روش نمونه گیری تصادفی طبقه ی از میان جامعه آماری2100نفری تعیین و داده ها به وسیله پرسشنامه جمع آوری و با استفاده از معادلات ساختاری و با روش تحلیل عاملی تائیدی، تحلیل شد.یافته ها نشان داد که، چهار مضمون فراگیر؛ حمایت سازمانی، ظرفیتسازی کارکنان، فرهنگ سازمانی مشارکتی، بهبود عملکرد کارکنان با شانزده مضمون سازمان دهنده، شبکه مضامین الگوی توانمندسازی کارکنان را با رویکرد بهبود عملکرد شکل داده و مورد تأئید اساتید و مدیران بوده و میزان بارهای عاملی بدست آمده نیز برازش مناسب آن را تأئید نمود، در نتیجه الگوی بدست آمده از اعتبار لازم برای اجرایی شدن در آموزش وپرورش برخوردار است.
The current research has been conducted with the aim of validating the model of empowerment of education and training staff, with the approach of improving performance, in education and training of East Azarbaijan province. This research is a descriptive-survey type with a developmental purpose and a mixed (qualitative-quantitative) approach. In the qualitative part, through the purposeful selection of a number of academic experts, managers and experts of the researched society as a sample and conducting semi-structured interviews with them, until reaching theoretical saturation that happened in interview 14, data was collected and analyzed The theme was analyzed. In the quantitative part, the statistical sample size was determined using Cochran's formula of 324 people by random sampling from the statistical population of 2100 people, and the data was collected by questionnaire and analyzed using structural equations and confirmatory factor analysis. It showed that, four overarching themes; Organizational support, capacity building of employees, collaborative organizational culture, improvement of employee performance with sixteen organizational themes, the theme network of employee empowerment model was formed with the approach of improving performance and was approved by professors and managers, and the amount of factor loads obtained also confirmed its appropriate fit. As a result, the obtained model has the necessary credibility to be implemented in education
