چکیده مقاله :
مقدمه: حسادت سازمانی ممکن است در سازمانها نا دیده گرفته شود در حالی که این احساس یکی از تبعات منفی زندگی اجتماعی بوده و هزینههای سنگینی را بر سازمان و جامعه تحمیل میکند. پژوهش حاضرطراحی و تبیین رویکرد جامع حسادت سازمانی در سازمانهای دولتی ایران – مطالعه موردی بیمارستانهای آموزشی درمانی استان کرمانشاه است.
روش پژوهش: در این پژوهش به طورتوأمان از دو رویکرد پژوهش کیفی و کمیبا توجه به نوع دادهها و شرایط استفاده شده است. جامعه آماری در بخش کیفی کلیه متخصصین مدیریت آموزشی و رفتار سازمانی بودند که از این تعداد ، 34 نفر و در بخش کمیازبین پزشکان، پرستاران و کادر اداری به تعداد 424 نفر به عنوان نمونه و به روش نمونه گیری طبقه ای متناسب انتخاب شدند و فقط 423 نفر به پرسشنامه تنظیم شده توسط محقق پاسخ دادند. برای تحلیل دادهها در مرحله کیفی از تکنیک تحلیل موضوعی(تم) و در مرحله کمیاز بازبینی توسط اعضا، بررسی همکار، مشارکتی بودن پژوهش تضمین گردید.
یافتهها: پژوهش در مرحله نشان داد که عوامل اثرگذار بر حسادت سازمانی در بین کارکنان بر اساس نتایج حاصل از مصاحبهها با افراد متخصص رفتارهای ضد شهروندی، فرهنگ سازمانی، ویژگیهای شخصیتی، وجود فاصله بین مدیر و کارکنان، جو سازمانی نامطلوب، کم توجهی به قابلیتهای یادگیری سازمانی، رهبری معنوی تقسیم میشوند.
نتیجه گیری: رفتارهای ضد شهروندی، وجود فاصله بین مدیر و کارمند، جو سازمانی نامطلوب، کم توجهی به قابلیتهای یادگیری سازمان، کم توجهی به ویژگیهای شخصیتی موجب افزایش حسادت سازمانی میشود که میتوان با تأمل بیشتر بر روی عوامل منفی تأثیرگذار بر رفتار و روابط بین کارکنان و با کاهش و تعدیل این عوامل، و ایجاد جو سازمانی مطلوب، و کاهش فاصله با کارکنان و تقویت روابط با آنها.
Introduction: Organizational jealousy may be overlooked in organizations, while this feeling is one of the negative consequences of social life and imposes heavy costs on the organization and society. The current research is to design and explain the comprehensive approach of organizational jealousy in Iran's government organizations - a case study of educational and therapeutic hospitals in Kermanshah province.
Methods: In this research, both qualitative and quantitative research approaches have been used according to the type of data and conditions. The statistical population in the qualitative part was all the experts in educational management and organizational behavior, of which 34 people and in the quantitative part 424 people were selected from doctors, nurses and administrative staff as a sample and by proportional stratified sampling method and only 423 people responded to the questionnaire prepared by the researcher. For data analysis in the qualitative stage of thematic analysis technique (theme) and in the quantitative stage of review by members, peer review, the research was guaranteed to be collaborative.
Results: The research in the stage showed that the factors influencing organizational jealousy among employees based on the results of the interviews with people specializing in anti-citizen behaviors, organizational culture, personality traits, existence of distance between managers and employees, unfavorable organizational atmosphere, lack of attention to organizational learning capabilities, spiritual leadership are divided.
Conclusion: Anti-citizen behaviors, the existence of a distance between the manager and the employee, unfavorable organizational atmosphere, little attention to the learning capabilities of the organization, little attention to personality traits increase organizational envy, which can be improved by reflecting more on the negative factors affecting behavior. and relationships between employees and by reducing and adjusting these factors, and creating a favorable organizational atmosphere, and reducing the distance with employees and strengthening relationships with them Keywords: employees of educational hospitals, Kermanshah, human resources, management of organizational jealousy.
