چکیده مقاله :
مقدمه و هدف: هدف از اجرای این پژوهش شناسایی ابعاد و مولفه ها و عوامل بهسازی منابع انسانی با رویکرد رهبری تحول گرا درسازمان آموزش و پرورش استان تهران بود. روش شناسی: روش پژوهش کیفی بود. جامعه آماری این پژوهش را خبرگان و متخصصان حوزه منابع انسانی تشکیل دادند و با توجه به نظر اشتراوس و کوربین(25-10)، پس از مصاحبه با نفر شانزدهم اشباع نظری صورت گرفت. جمعآوری دادهها با استفاده از نظریه داده بنیاد و پس از انجام مصاحبه نیمه ساختار با خبرگان، از طریق کدگذاری های باز شناساییشده و کدگذاری محوری و انتخابی و با استفاده از تکنیک آنتروپی شانون صورت گرفت. تجزیه و تحلیل دادهها به کمک نرمافزار MAXQDA صورت پذیرفت. یافته ها: در نهایت در 2 بعد فردی و سازمانی 11 مولفه (به شرح زیر) و 28 شاخص شناسایی شدند: فرهنگ تعهدآفرینی(0403/)، عدالت محوری(0436/)، رهبری اخلاقی تحول گرا(0451/)، مسوولیت پذیری(0432/)، نگرش فردی(0413/) ، ارتباطات فردی(0472/) ، سازگاری شغلی(0521/) ،یادگیری حرفه ای (0419/) ، ارزیابی عملکرد(0462/) ، سیاست های حمایتی(0461/) ، جو اخلاقی (0438/) .نتیجه گیری: نتایج نشان داد که دو بعد فردی و سازمانی و 11 مولفه ذکر شده ،عواملی هستند که می توانند در بهسازی منابع انسانی سازمان آموزش و پرورش تهران موثر باشند.
چکیده انگلیسی:
Introduction & Objective: The purpose of this study was to identify the dimensions, components and factors of human resource improvement with a transformational leadership approach in the Tehran Education Organization. Methodology: The research method was qualitative. The statistical population of this study consisted of experts and specialists in the field of human resources and according to Strauss and Corbin (10-25), after the interview with the sixteenth person, theoretical saturation took place. Data were collected using foundation data theory and after conducting semi-structured interviews with experts, through re-identified coding and axial and selective coding using Shannon entropy technique. Data analysis was performed using MAXQDA software. Results: Finally, in 2 individual and organizational dimensions, 11 components (as follows) and 28 indicators were identified: culture of commitment (0403), central justice (0436), transformational moral leadership (0451), responsibility ( / 0432), Individual Attitude (0413), Personal Communication (0472), Job Adjustment (0521), Vocational Learning (0419), Performance Evaluation (0462), Supportive Policies (0461), Ethical Climate (0438 /). Conclusion: The results showed that the two individual and organizational dimensions and the 11 components mentioned are factors that can be effective in improving the human resources of the Tehran Education Organization.
