ارائهی مدل غلبه بر سایش اجتماعی مسئولین بخشهای بالینی بیمارستانهای شهر اصفهان (پژوهش کیفی)

چکیده مقاله :
مقدمه: سایش اجتماعی مسئولین بخش های بالینی در عملکرد مناسب آنان دخیل است. هدف پژوهش حاضر ارائه الگوی غلبه بر سایش اجتماعی مسئولین بخش های بالینی بیمارستان های شهر اصفهان بود. روش پژوهش: از نظر هدف کاربردی و از نظر گردآوری و تحلیل داده ها، کیفی و بر مبنای نظریۀ داده بنیاد است. ابزار جمعآوری داده ها، مصاحبه نیمه ساختاریافته بود که داده ها پس از مصاحبه با 16 نفر از خبرگان، شامل مسئولین بخش های بالینی بیمارستان های شهر اصفهان به اشباع رسید. در تحلیل داده های کیفی با کدگذاری باز، محوری و انتخابی، 16 مقوله اصلی، 39 مقوله فرعی و 79 مفهوم به دست آمد. باورپذیری و اعتباریابی الگو توسط متخصصان و از طریق محاسبه شاخص لاوشه تأیید شد. یافتهها: پدیده سایش اجتماعی مسئولین بخش های بالینی در اثر عواملی نظیر عدم تامین نیاز های سلامت روان کارکنان، حسادت سازمانی، ادراک از بی عدالتی سازمانی و پاسخگویی ایجاد می گردد. راهبرد هایی از قبیل ایجاد سازمان یادگیرنده، ترویج تفکر عدالت محوری، تسهیل تعاملات سازمانی، بستر سازی رفتار شهروندی فردی سازمانی و خودگردانی بیمارستان ها در غلبه بر سایش موثر بوده و سلامت سازمانی و بهره وری منابع انسانی را به دنبال دارد. عوامل شخصیتی، شرایط اقتصادی، عوامل اجتماعی، قوانین برون سازمانی و عوامل سازمانی بر اجرای راهبردها تاثیرگذار می باشد. نتیجهگیری: روابط میان عوامل پدید آورنده ی سایش اجتماعی مسئولین بخش های بالینی، راهبرد های غلبه بر آن و پیامد های اجرای راهبردها در قالب مدل پارادایمی بر اساس تئوری داده بنیاد ارائه شده است.
Introduction: Social undermining affects the proper performance of authorities of clinical wards. This study seeks to a model to overcome social undermining on the authorities of clinical wards in Isfahan hospitals. Methods: The present research is an applied research in purpose and in terms of data gathering is a qualitative research based on grounded theory. In this study, the data obtained from semi-structured interviews with 16 authorities of clinical wards of Isfahan hospitals. In qualitative data analysis with open axial and selective coding, 16 main categories, 39 sub-categories and 79 concepts were obtained. Content validity and validation of the model were confirmed by experts and calculating the Lawshe index. Results: The phenomenon of social undermining of clinical authorities is caused by factors such as lack of mental health needs of employees, organizational jealousy, perception of organizational injustice, accountability. Strategies such as creating a learning organization, promoting justice-oriented thinking, facilitating organizational interactions, platforming of individual organizational citizenship behavior and hospital’s autonomy are effective in overcoming social undermining and organizational health and human resources productivity. Personality factors, economic conditions, social factors, extra-organizational laws and organizational factors affect the implementation of strategies. Conclusion: The relationship between clinical wards authorities’ social undermining factors, overcoming strategies and its implementation outcomes was presented in a paradigm model based on grounded theory.
