چکیده مقاله :
چکیده: هدف این پژوهش بررسی نوع رابطه(تعیین رابطه) بین کارکردهای مدیریت منابع انسانی در محیط های یادگیری (استخدام، آموزش گسترده، پویایی داخلی، امنیت کارکنان، شرح شغلی شفاف، پاداش و مشارکت) با عناصر فرسودگی است. رویکرد پژوهش کمی و راهبرد آن توصیفی-پیمایشی است. جامعه آماری پژوهش شامل مدیران دبیرستان های متوسطه نظری(متوسطه دوم) استان کردستان هستند. تعداد کل این مدارس 336 موسسه است که با استفاده از فرمول کوکران، 179 نفر به عنوان نمونه تعیین شدند. روش نمونه گیری تصادفی نسبی است. ابزار گردآوری اطلاعات شامل دو پرسشنامه استاندارد پرسشنامه کارکردهای منابع انسانی(HRF) و پرسشنامه فرسودگی شغلی ماسلاچ(MBI) است. در تجزیه و تحلیل داده ها از روش های همبستگی پیرسون و رگرسیون چند متغیره (گام به گام) استفاده شده است. نتایج پژوهش نشان می دهد که بین کارکردهای مدیریت منابع انسانی با مؤلفه کارکرد شخصی رابطه تبیین کننده وجود دارد. بین کارکردهای مدیریت منابع انسانی و بعد فراوانی مؤلفه اضمحلال عاطفی در سطح 05/0 در مؤلفه پویایی داخلی به صورت مثبت و مستقیم معنی دار است. به این معنی که کارکرد ضعیف مدیریت منابع انسانی در مؤلفههای یاد شده باعث مسخ شخصیت میشود و کارکرد قوی باعث تقویت آن می گردد. رابطه بین مؤلفه آموزش گسترده با بعد شدت مؤلفه اضمحلال عاطفی(رابطه به صورت معکوس و منفی) معنی دار است. بعد پویایی داخلی، در مورد بعد فراوانی کارکرد شخصی نقش تبیین کننده تری دارد. رابطه بین مؤلفههای پاداش و مشارکت ، پویایی داخلی و پاداش و مشارکت ( به صورت رابطه مثبت و مستقیم)معنی دار است.
چکیده انگلیسی:
Abstract: The purpose of this study was to investigate the relationship (determine the relationship) between the Human Resources management Function (including Recruitment, extensive training, internal mobility, security of personnel, clear job description, compensation and participation) with elements of job burnout among high school managers in Kurdistan province. The research approach is quantitative and its strategy was Descriptive. The study sample consisted of managers in high schools of Kurdistan province that was336 peopel.179 managers were determined by Cochran’s sample size formula. The random method used to selection of sample people. The tolls of Data collection are including two standard questionnaires :( HRF) and (MBI) . In analyzing the data, Pearson correlation and multiple regression was used. The results show that the relationship between the dimensions of Human Resources Function and individual performance factors explain there. This means that poor Human Resources Functioning components have been caused by low levels of personal performance (in the intensity and frequency). Between Human Resources Function and emotional destruction of the frequency components in the control component of α= 0.05 in a positive sense. This means that the poor performance of the Management mentioned components will lead to depersonalization and strong performance boost. Relation between emotional responses to the emotional intensity decay component (a negative correlation) is significant.
