چکیده
مقدمه و هدف: مدیریت فلات شغلی در دانشگاه فرهنگیان شامل استراتژی ها و تکنیک هایی برای کمک به کارکنان برای غلبه بر رکود و ادامه رشد حرفه ای است. هدف پژوهش ،ارائه الگویی برای مدیریت فلات شغلی در بین کارکنان دانشگاه فرهنگیان بود.
روششناسی پژوهش: رویکرد پژوهش کیفی و راهبرد مورد استفاده پدیدارشناسی بود. مشارکت کنندگان بالقوه پژوهش،شامل خبرگان جامعۀ علمی و متخصصان دانشگاهی در ارتباط با مدیریت فلات شغلی بودند که به شیوه هدفمند، ده نفر به عنوان مشارکت کنندگان نهایی در پژوهش انتخاب شدند. افراد نمونه بیش از 20 سال سابقه فعالیت در دانشگاه فرهنگیان داشته؛ از تحصیلات دکتری و بالاتر برخوردار بوده و در پست های مديريتي مشغول انجام وظیفه بودند. داده ها با استفاده از مصاحبه های نیمه ساختاريافته گردآوری شد. مصاحبه فردی با افراد نمونه تا زمان اشباع داده ها ادامه یافت. زمان هر مصاحبه بین 65 تا 75 دقیقه بود. فرایند تمامی مصاحبه ها ضبط و سپس پیاده سازی شد. تجزیه وتحلیل متن مصاحبه ها با استفاده از روش تحلیل مضمون گام به گام در شش مرحله انجام پذیرفت. روایی یافته های پژوهش با روش بررسی به وسیله مشارکت کنندگان مورد تأیید قرار گرفت. پایایی یافته ها نیز با استفاده از روش توافق بین دو کدگذار بررسی شد و عدد 79/0 به دست آمد که حاکی از پایایی مناسب یافته هاست.
یافته ها: نتایج نشان داد الگوی فلات شغلی در دانشگاه فرهنگیان؛ شامل 3 بعد، که بعد فردی،شامل شش مولفه، بعد سازمانی شامل 16 مولفه و بعد محیطی شامل 6 مولفه بود.
بحث و نتیجه گیری:
شناسایی مولفه های موثر بر مدیریت فلات شغلی در دانشگاه فرهنگیان به کاهش این پدیده در دانشگاه کمک کرده و می تواند به مدیران کمک کند تا راه حل های مناسب، مقتضی و به هنگام جهت تعدیل این پدیده اتخاذ کنند

Abstract
Introduction: Career Plateau Management at Farhangian University includes strategies and techniques to help employees overcome stagnation and continue professional growth. The aim of the research was to provide a model for managing job plateaus among Farhangian University employees.
research methodology: The qualitative research approach and strategy used was phenomenology. The potential participants of the research included experts from the scientific community and academic specialists in relation to the management of career plateaus, ten people were selected as the final participants in the research in a targeted manner. Sample people have more than 20 years of experience in Farhangian University; They had a doctorate or higher education and were working in managerial positions. Data were collected using semi-structured interviews. Individual interviews with the sample continued until data saturation. The time of each interview was between 65 and 75 minutes. The process of all the interviews was recorded and then implemented. The analysis of the text of the interviews was done using the step-by-step thematic analysis method in six stages. The validity of the research findings was confirmed by the survey method by the participants. The reliability of the findings was also checked using the agreement method between two coders and the number 0.79 was obtained, which indicates the appropriate reliability of the findings.
Findings: The results showed the pattern of career plateau in Farhangian University; It included 3 individual dimensions: six components, the organizational dimension included: 16 components and the environmental dimension included: 6 components.
Conclusion: Identifying the factors affecting the management of career plateaus in Farhangian University has helped to reduce this phenomenon in the university and can help managers to adopt appropriate, appropriate and timely solutions to adjust this phenomenon.
