الگوی ساختاری عدالت سازمانی، رضایت شغلی و تعهد سازمانی با رفتارهای انحرافی دبیران شهر اصفهان

چکیده مقاله :
این پژوهش با هدف الگویابی مدل معادلههای ساختاری روابط بین عدالت سازمانی، رضایت شغلی و تعهد سازمانی با رفتارهای انحرافی دبیران شهر اصفهان به اجرا درآمد. روش پژوهش علی- همبستگی و جامعه آماری آن تمام دبیران مرد و زن شهر اصفهان به تعداد 4604 نفر بود. با روش نمونهگیری تصادفی طبقهای که در آن نسبت سهمی شرکت کنندگان نیز در نظر گرفته شده بود و با استفاده از جدول کوهن 357 نفر (150 نفر مرد و 207 نفر زن ) انتخاب شدند. ابزارهای پژوهش شامل پرسشنامههای عدالت سازمانی (مورمن و نیهوف، 1996)، رضایت شغلی(اسمیت و همکاران، 1969)، تعهد سازمانی(آلن و مایر،1990) و رفتارهای انحرافی (بنت و رابینسون ،2000) است که روایی سازه آنها با استفاده از تحلیل عاملی و پایایی هر کدام بر حسب آلفای کرونباخ به ترتیب 90/0، 82/0، 86/0 و 76/0 بدست آمد. در راستای بررسی فرضیههای پژوهش دادههای بدست آمده برای تحلیل به صفحات دادههای خام نرم افزار بسته آماری علوم اجتماعی منتقل شد و برای برازش مدل معادلههای ساختاری از نرم افزار اموس استفاده شد. یافتههای بدست آمده از تحلیل آماری نشان داد که عدالت سازمانی، رضایت شغلی و تعهد سازمانی به گونه مستقیم و غیر مستقیم بر رفتارهای انحرافی تأثیر دارند. عدالت سازمانی نیز تأثیر مستقیم و غیر مستقیم بر رضایت شغلی و تعهد سازمانی دارد. نتایج مدل یابی معادله ساختاری نیز نشان داد که رضایت شغلی بیشترین تأثیر را بر رفتارهای انحرافی دارد. همچنین، مدل علی طراحی شده در پژوهش بر اساس الگوی معادلههای ساختاری برازش گردید. شاخص نیکویی برازش (GIF) 905/0، شاخص برازش تطبیقی مقصد(PGIF) 696/0 و جذر واریانس (RSMEA) 802/0 بدست آمد. بنابراین، مدل دارای برازش نسبتا خوبی بوده است. در مجموع تمام شاخص ها مدل پیشنهادی پژوهش را تأیید کردند.
The aim of the present research is the relationship of the organizational justice, job satisfaction and organizational commitment with the deviant behaviors among high school teachers in Isfahan. Research statistical population consists of all Isfahan high school teachers. Among them 357 people were selected randomly through stratified sampling method as the sample. Research instruments consist of organizational justice questionnaire with 36 items (Moorman & Niehoff 1996), job satisfaction questionnaire with 45 items (Smit et al, 1969), organizational commitment questionnaire with 24 items (Allen & Meyer, 1990) and deviant behaviors questionnaire with15 items (Robbinson & Bennett, 2000) ) whose factorial validity were confirmed by using confirmative-factorial analysis and their reliability was confirmed through Cronbach Alfa (0/90, 0/82, 0/86, 0/76). The data were analyzed with the use of spss18 and structural equation model. Findings showed that organizational justice, job satisfaction and organizational commitment have direct and indirect effect on deviant behaviors. Organizational justice has direct and indirect effect on job satisfaction and organizational commitment. The structural equation model supported the most direct effect of job satisfaction on deviant behaviors. Based on calculating (CIF) of 0/905 and (PCFI) of 0/696 and also (RMSEA) of 0/082, the structural equation model has appropriate goodness-of-fit.
