Assessment of managers' competencies in assessment centers focusing on cognitive tools

Abstract :
Cognitive assessment is very important in performance evaluation centers as it enables organizations to better understand individuals' characteristics, thus facilitating training, improvement, and support in their programs. The main objective of this research is to develop a comprehensive model for assessing managers' competencies in assessment centers with a focus on cognitive tools. This research is applied in nature and utilizes a mixed-methods approach. In the qualitative phase, data were collected using the meta-synthesis method, and data analysis was conducted according to the seven-step framework of Sandelowski and Barroso (2007). MAXQDA24 software was used for content analysis, and the findings were coded. In the quantitative phase, to screen and localize the proposed model, the fuzzy Delphi method was used, and in the final stage, weighting and prioritization of results were performed using the Analytic Network Process (ANP) method. In this study, 16 experts, including professional evaluators and university professors, were selected as the main participants. The final findings indicate that the proposed model consists of six main dimensions: decision-making, cognitive abilities, cognitive processes, problem-solving, social interactions, and cognitive behaviors. These dimensions include 20 components and 115 indicators that are structured and categorized in the proposed model.
