Abstract :
This article examines the impact of gamification on organizational citizenship behavior, considering the mediating role of variables such as organizational culture, organizational justice, organizational commitment, and job satisfaction, as well as the moderating role of reward tokenization. The primary objective of this study is to analyze how gamification influences organizational interactions, employee motivation, and the enhancement of behaviors beyond formal job responsibilities.
The research data were collected through standardized questionnaires from 400 employed students at Islamic Azad University branches in Tehran and analyzed using structural equation modeling (SEM) in SMART-PLS software. The results indicated that gamification has a significant positive impact on organizational citizenship behavior, and this effect is amplified in organizations with a strong organizational culture, a fair justice system, high commitment, and stable job satisfaction. Furthermore, reward tokenization, as an innovative motivational tool, significantly increases employee motivation by enhancing transparency, fairness, and organizational interactions.
This study highlights the importance of establishing appropriate organizational infrastructures, implementing transparent incentive systems, and leveraging digital technologies. The findings suggest that the integration of gamification and reward tokenization, when designed effectively, can enhance employee engagement, improve organizational citizenship behavior, and ultimately boost overall productivity.
