An Investigation of the Relationship Between Organizational Learning Management Including Social and Intellectual Capital and the Psychological Empowerment of Female Teachers in Upper Secondary Education

Abstract :
Introduction: In educational settings, organizational learning management fosters collaboration and trust, thereby promoting the development of intellectual and social capital and enhancing teachers’ psychological empowerment. The present study aimed to examine the relationship between organizational learning management—comprising social and intellectual capital—and the psychological empowerment of female teachers in secondary schools in Baft County, with emphasis on how knowledge-based and relational assets contribute to teachers’ sense of competence, meaning, autonomy, and impact.
Methodology: This applied and descriptive–correlational research included all female teachers of upper secondary schools in Baft during the 2024–2025 academic year. Based on Cochran’s formula, a sample of 150 participants was selected through simple random sampling. Data were collected using three standardized questionnaires measuring intellectual capital, social capital, and psychological empowerment. The reliability of all instruments was confirmed with Cronbach’s alpha coefficients above 0.90. Data were analyzed using Pearson correlation and multiple regression at a significance level of 0.05.
Findings: The results indicated a positive and significant relationship between intellectual capital and psychological empowerment, as well as between social capital and teachers’ empowerment. A strong correlation between intellectual and social capital confirmed their interconnection as subsystems of organizational learning. Multiple regression analysis showed that the overall model explained approximately 41% of the variance in psychological empowerment.
Conclusion: Findings suggest that the psychological empowerment of female teachers is largely influenced by the intellectual and social capital of their schools. Accordingly, organizational learning management can serve as an effective framework for fostering teachers’ empowerment and professional development, ultimately enhancing the quality of educational processes.
