Designing a Competency Assessment Tool for Managers of Islamic Azad University with an Emphasis on Personality Traits

Abstract :
This study was conducted with the aim of designing a tool to assess the competency of managers at Islamic Azad University, with a specific focus on personality traits. The main objectives included identifying desirable personality traits, developing existing models, and localizing the assessment tool. The research adopted an exploratory mixed-methods approach (qualitative and quantitative). In the qualitative phase, the meta-synthesis method was used to identify personality traits by analyzing 66 selected sources from 2015 to 2023 using MAXQDA24 software. In the quantitative phase, the fuzzy Delphi technique was employed to validate the identified factors through the insights of 17 experts. Additionally, semi-structured interviews were conducted to identify appropriate tools for assessing personality traits. The findings, after filtering and validation, revealed four major dimensions: cognitive–interpersonal–control, socio–cultural–Islamic, organizational, and individual; comprising 17 components and 155 indicators related to personality traits. The results also indicated that tools such as simulations, paper-based tests, gamification, interviews, and 360-degree evaluations are more suitable for assessing personality characteristics. Based on the findings, the researcher developed an innovative tool named the "Personality Assessment Compass," which evaluates personality traits on a scale from -10 to +10, analyzing both personality stability and managerial competency. The designed tool can assist in the selection and development of qualified managers within Islamic Azad University. Moreover, by utilizing a hybrid approach (simulation, psychometric testing, and interviews) and presenting results in graphical profiles, the tool enhances both the precision and practical applicability of the assessment.
