بررسی نقش واسطه ای خودکارآمدی در رابطه ی بین تقاضای شغلی و ابهام نقش با رفاه کارکنان

ملخص المقالة :
بهبود رفاه و حمایت از کارکنان سبب موفقیت سازمان شده است اگر سازمان کارکنان را مورد حمایت خود قرار داده آنها احساس تعهد بیشتری به سازمان داشته و در جهت فزایش عملکرد و دستیابی به اهداف سازمان تلاش می کنند. یافتن عوامل موثر بر رفاه کارکنان امری ضروری است و به سازمان ها جهت بهبود عملکرد و رسیدن به موفقیت کمک نموده است، از این رو این پژوهش در پی آزمون مدلی ازعوامل علی موثر بر رفاه کارکنان با میانجیگری خودکارآمدی در کارکنان دانشگاه رازی کرمانشاه بوده است. روش پژوهش حاضر از نظر هدف، کاربردی و از نظر روش جمعآوری دادهها توصیفی- پیمایشی بوده است. ابزار گردآوری داده ها پرسشنامه بوده که روایی صوری، روایی همگرا و روایی افتراقی متغیرها مورد بررسی قرار گرفته است. تحلیل داده ها با استفاده از رویکرد مدلسازی معادلات ساختاری با روش حداقل مربعات جزئی از طریق نرم افزار Smart PLs3 انجام شده است.جامعه آماری شامل کلیهی کارکنان دانشگاه رازی کرمانشاه که شامل 490 نفر بوده است و با استفاده از جدول مورگان 215 نفر از آنها به عنوان نمونه انتخاب شده اند. یافتهها نشان داد که چالش های شغلی و ابهام نقش هم به صورت مستقیم و هم با میانجی گری خودکارآمدی بر رفاه کارکنان موثر بوده است. با توجه به یافته های تحقیق می توان نتیجه گرفت که تقاضاهای شغلی بیش از حد و ابهام در نقش کارکنان توانسته است خستگی عاطفی را افزایش و درگیری کاری کارکنان را کم کرده که این دو سبب کاهش رفاه کارکنان شده است.
