تحلیل شناختی مدلهای ذهنی مدیران در فرآیند مدیریت ریسک منابع انسانی جهت ارتقای عملکرد سازمانی با استفاده از تکنیک استخراج استعارهای زالتمن

ملخص المقالة :
در سالهای اخیر بسیاری از پژوهشگران جنبههای شناختی و ساختارهای ذهنی مدیران را در بررسی فرآیندهای استدلال، ادراک و تصمیمگیری مدنظر قرار دادهاند. بر همین اساس، هدف پژوهش حاضر بررسی مدلهای ذهنی مدیران در فرایند مدیریت ریسک منابع انسانی جهت ارتقای عملکرد سازمانی است. در این پژوهش کیفی، دادهها از طریق مصاحبههای عمیق و نیمه ساختاریافته با کمک تکنیک استخراج استعارهای زالتمن، با 21 مدیر شرکتهای دانشبنیان استان آذربایجان شرقی (13 مدیر ریسکپذیر و 8 مدیر ریسک گریز) گردآوری شد. روش تحلیل یافتهها طبق دستورالعمل این تکنیک، بر اساس رویکرد پدیدارشناسی است. نتایج بهدستآمده نشان میدهد مدلهای ذهنی مدیران ریسکپذیر و ریسک گریز به لحاظ سازههای موجود، شباهتهایی دارند. این شباهت در سازهها میتواند نتیجه مسائل مشترکی باشد که مدیران شرکتهای دانشبنیان با آنها مواجه هستند. اما مدلهای ذهنی مدیران به لحاظ روابط بین سازهها با یکدیگر تفاوتهایی دارند، به طوری که مدیران ریسکپذیر در مواجهه با ریسک، بیشتر استراتژیهای کاهش و نگهداشت را انتخاب میکنند و مدیران ریسک گریز بیشتر استراتژی اجتناب را به کار میبرند. بعلاوه از دست دادن کارکنان کلیدی بهعنوان مهمترین ریسک منابع انسانی در شرکتهای دانشبنیان مشخص شد.
