واکاوی، رتبه بندی و ارائه الگوی مولفههای شناسایی مدیران مستعد مدارس غیردولتی شهر تهران (با روش آمیخته)

هدف از این پژوهش، مطالعه مفاهیمِ استعداد و شایستگی به منظور شناسایی و رتبه بندی نشانگان استعداد و همچنین طراحی الگوی شناسایی مدیران مستعد مدارس بود. پژوهش حاضر، به روش آمیخته، مبتنی بر تحلیل زمینه، با استفاده از ابزار مصاحبه و پرسش نامه انجام شد. در این راستا، از رویکرد نمونه گیری هدفمند و بهرهوری از فن گلوله برفی و به کارگیری معیار اشباع نظری، در مصاحبهها استفاده شد. مصاحبههایی نیمه ساختار یافته با 14 خبرهِ موسس، مدارس غیردولتی معروف شهر تهران صورت گرفت. پایایی مصاحبه، از روش توافق درون موضوعی دو کدگذار ( ارزیاب )، با مشارکت دو عضو هیئت علمی دانشگاه خوارزمی برابر 3/87 درصد حاصل شد. برای تحلیـل متـون مصاحبه جهـت تـدوین و طبقهبندی مولفههای شناسایی مدیران مستعد از نرم افزار maxqda و کدگذاری باز استفاده شد. جامعـه بخش کمی، تمامی موسسان و مدیران مدارس متوسطه غیردولتی تهران در سال تحصیلی 96- 95 (510 عضو ) بود، به کمک فرمول کوکران تعداد 218 مدیر یا موسس به عنوان نمونه با روش نمونهگیری خوشهای انتخاب شدند. اجـرای بخش کمی بـا ابزار پرسشنامه محقق ساخته حاصل از نتایج بخش کیفی بود روایی و پایایی ابزارهای پژوهش در حد مطلوب بدست آمد. نتایج حاصل از پرسشنامه با استفاده ازروشهای تحلیل آماری کمی، تحلیل عاملی اکتشافی و تأییدی و الگویابی معادلات ساختاری مورد آزمون قرار گرفت. نتایج پژوهش نشان میدهد که از 13 مولفه شناسایی مدیران مستعد مدارس غیردولتی « مهارت ظرفیت سازی » ، « ویژگیهای اخلاقی» ، « اشتیاق » ، « مهارت های فردی و مهارت بین فردی » در رتبههای اول اهمیت قرار دارد، همچنین از ابعاد و مؤلفههای مدل شناسایی مدیران با استعداد، شایستگی با ضریب 93/0 و اشتیاق با ضریب 16/0 در تبیین واریانس سازه شناسایی سهم دارند.
