اثر استرس شغلی بر رفتار ضد تولید با میانجیگری عواطف شغلی: مورد مطالعه کارکنان ادارات ورزش و جوانان استان خوزستان

چکیده مقاله :
استرس شغلی نوعی اختلال مزمن روانی است که در اثر شرایط سخت کاری بوجود می آید و بر عملکرد فردی و سلامت جسمی و ذهنی افراد تاثیر می گذارد. هدف از انجام این مطالعه بررسی اثر استرس شغلی بر یکی از ابعاد عملکرد شغلی موسوم به رفتارهای ضدتولید با میانجی گری عواطف شغلی مثبت و منفی بود. روش پژوهش همبستگی از نوع مدل تحلیل مسیر بود. 240 نفر از کارکنان ادارات ورزش و جوانان استان خوزستان با روش سرشماری در پژوهش شرکت کردند. برای گردآوری دادهها از مقیاس کجروی در محیط کار، پرسشنامه استرس شغلی و مقیاس عواطف شغلی استفاده گردید. ارزیابی الگوی پیشنهادی از راه الگویابی معادلات ساختاری (SEM) و با استفاده از نرمافزار AMOS ویراست 21 انجام گرفت. روابط بین متغیرها از راه ضریب همبستگی پیرسون و روابط واسطهای در الگوی پیشنهادی با استفاده از روش بوت استراپ آزموده شدند. یافتهها نشان دادند شاخصهای برازش مانند کای اسکوئر نسبی، GFI، CFI، و RMSEA، از حد نصاب لازم برخوردارند و حاکی از آنند که مدل پیشنهادی پژوهش با دادهها برازش دارد. ضرایب مسیر نشان دادند که استرس شغلی و عواطف مثبت و منفی روی رفتار های ضد تولید به گونهای معنی دار اثر میگذارند (05/0>p). نتایج آزمون بوت استرپ نشان داد که عواطف مثبت و منفی رابطه بین استرس شغلی و رفتارهای ضدتولید را میانجی می کند. به بیان دیگر، تجربه استرسهای شغلی موجب افزایش عاطفه منفی کارکنان میشود و آن نیز به نوبه خود کارکنان را به سمت ارتکاب رفتارهای ضدتولید سوق می دهد.نتایج پژوهش نشان میدهند که استرس شغلی به شکل مستقیم و همچنین، با میانجیگری عواطف مثبت و منفی بر رفتارهای ضد تولید اثر میگذارد. بنابراین، پیشنهاد میگردد که مدیران سازمان برای کاهش رفتارهای ضد تولید کارکنان به مدیریت استرسهای شغلی و نیز ایجاد عواطف مثبت در کارکنان همت گمارند.
Background and Objective: Job stress is a chronic disorder that arises under problematic job conditions and influence on employees well-being and performance. The aim of this research was to investigate the impact of job stress on one of the dimensions of job performance called counterproductive work behaviors considering the mediating role of job affects.
Method: the research is a correlational study using path analysis. Two hundred and forty employees of sports and youth departments of Khuzestan province participated in the study. The instruments which used in this research were counterproductive behaviors scale, job stress questionnaire and job-related affective well-being scale. Fitness of the proposed model was examined through path analysis, using SPSS-21 and AMOS-21 software packages. The indirect effects were tested using the bootstrap procedure.
Results: Results indicated that fit indices including relative chi square, GFI, CFI, and RMSEA are enough, revealed that the proposed model fitted with data properly. Finding indicated that the proposed model is fitted with the data properly. Path coefficients showed a significant positive relationship between job stress with counterproductive behavior, positive and negative emotions with counterproductive behavior, and job stress with positive and negative emotions (p <0.05).
Conclusion: Results indicated that job stress has an effect on counterproductive work behaviors both directly and indirectly through job affects. Thus, it is proposed to managers that reduce employees counterproductive work behaviors through manipulation of job stress and affects.
