طراحی و آزمون الگویی از برخی پیشایندها و پیامدهای معماری شغل در کارکنان شرکت ملی حفاری ایران

چکیده مقاله :
هدف از انجام پژوهش حاضر طراحی و آزمون الگویی از برخی پیشایندها و پیامدهای معماری شغلی، در کارکنان شرکت ملی حفاری اهواز است. نمونه این پژوهش شامل 300 نفر (241 مرد و 59 زن) از کارکنان شرکت ملی حفاری ایران بود که به روش تصادفی ساده انتخاب شدند. برای سنجش متغیرهای مورد مطالعه از پرسشنامههای معماری شغلی، تمرکز تنظیمی، خودکارآمدی شغلی، التزام شغلی، عملکرد شغلی و شکوفایی استفاده شد. تحلیل دادههای پژوهش با استفاده از الگویابی معادلات ساختاری (SEM) و با نرمافزارهای SPSS ویراست 24 AMOS ویراست 24 انجام گرفت. الگوی فرضی پژوهش از برازش خوبی با دادهها برخوردار نبود. برازش بهتر از طریق حذف 5 مسیر غیر معنیدار (تمرکز اجتنابی بر منابع ساختاری معماری شغل، خودکارآمدی شغلی بر منابع اجتماعی معماری شغل، ابعاد چالشبرانگیز معماری شغل بر شکوفایی، ابعاد بازدارنده معماری شغل بر عملکرد شغلی و التزام شغلی بر عملکرد شغلی)، و همبسته کردن خطاهای پنج مسیر حاصل شد. یافتهها حاکی از آن بود که التزام شغلی و عملکرد شغلی در رابطه بین معماری شغلی و شکوفایی نقش میانجی را ایفا کردند.
The purpose of this study is designing and testing a model of some antecedents and consequences of job crafting in NIDC employee’s. A sample of this study consisted of 300 person (241 men and 59 women) from NIDC employee’s who were selected by random sampling method. The instruments used in the study were job crafting questionnaire, regulatory focus questionnaire, job self-efficacy questionnaire, job engagement questionnaire, job performance questionnaire & flourishing questionnaire. Investigate of The proposed model through structural equation modeling (SEM) and using SPSS-24 software and AMOS-24 was carried out. The proposed model is not fitted to the data in a pleasant way. Better fitness were found through the elimination of five ways which are non-significant (prevention focus to crafting structural resources, job self-efficacy to crafting social resources, challenging job demands to flourishing, self-determination to thriving at work, hindering job demands to job performance and job engagement to job performance) and five-way linking the errors. Specifically findings has shown that job engagement and job performance plays a meditating role in a relationship between job crafting with flourishing.
