رابطه انگیزش شغلی، دلبستگی شغلی و تعهد سازمانی معلمان با بهره وری مدیران در سازمان آموزش و پرورش استان زنجان

چکیده مقاله :
شخصی که از کم انگیزگی شغلی رنج میبرد، معمولا با بی میلی و تأخیر بر سر کار خود حاضر میشود و تمایلی برای آنکه کارش را به خوبی انجام دهد، ندارد. پژوهش حاضر با هدف تعیین رابطه انگیزش شغلی، دلبستگی شغلی و تعهد سازمانی معلمان با بهره وری مدیران انجام گرفت . در این پژوهش از کلیه معلمان شاغل در آموزش و پرورش استان زنجان در سال تحصیلی87-1386 که تعداد کل آنان9257 نفر بود نمونهای باحجم456 نفر از طریق نمونه گیری خوشهای سهمی تصادفی (با توجه به مناطق: برخوردار ، نیمه برخوردار و محروم، مقطع تدریس، مدرک تحصیلی، شهری و روستایی، جنسیت) انتخاب گردید. از آزمون انگیزش شغلی معلمان اندراکا (2004) و آزمون های دلبستگی شغلی (ادواردزو کیلپاتریک، 1984)، تعهد سازمانی (مودای، استیرز، و پورتر، 1982) و پرسشنامه پژوهشگر ساخته بهره وری مدیران استفاده شد. از آزمونهای آماری R ، تحلیل رگرسیون ،T و F برای تحلیل اطلاعات بهره گرفته شد و این یافته ها به دست آمد: انگیزش شغلی، دلبستگی شغلی و تعهد سازمانی معلمان با بهره وری مدیران در سازمان آموزش و پرورش (001/0P< )رابطه وجود دارد. بین انگیزش شغلی معلمان با دلبستگی شغلی و تعهد سازمانی آنها رابطه مثبت (001/0P< )وجود دارد. پژوهشگر نتیجه گرفت بین میزان انگیزش شغلی ، دلبستگی شغلی و تعهد سازمانی معلمان با بهره وری مدیران رابطه مثبت وجود دارد.
A person who suffers from low job motivation usually goes to work with reluctance and delay, and he has no desire to perform well.The present study aims to determine the relationship between job motivation, job involvement, and organizational commitment of teachers with managers΄ productivity. The statistical population includes all the teachers working in zanjan Education Administration during the academic year 2007-2008, totalling 9257,and from among them a sample of 456 was selected through the use of cluster random sampling (with respect to areas:privileged,half –privileged , and underprivileged ;teaching level;educational degree;urban and rural; gender).For data collection ,Andrakas΄ test of teachers΄ job motivation (2004);Edwards and kylpatryks΄ test of job involvement (1984);Muday, Astyz,and Porters΄ test of organizational commitment (1982);and the researcher –devised questionnaire of managers΄ productivity were conducted .The data were analyzed by the statistical tests R,regression analysis ,T,and F,and the following results were obtained: There is a relationship between job motivation, job involvement,and organizational commitment with the productivity of education administration managers(P<0.001).Also,there is a positive relationship between teachers ΄job motivation and their job involvement and organizational Commitment(P<0.001). The researchers concluded that there is a positive relationship between the rate of teachers ΄job motivation, job involvement, and organizational commitment and managers΄ productivity.
