بررسی رابطة رفتار مدنی و عدالت سازمانی با خشنودی شغلی کارکنان دانشگاه محقق اردبیلی

چکیده مقاله :
عدالت سازمانی و رفتار مدنی یکی از اهداف اساسی و بسیار مهم در خشنودی شغلی و عملکرد شاغلین هر سازمانی میباشد. بنابراین هدف این مطالعه دستیابی بر سهم متغیرهای عدالت سازمانی و رفتار مدنی در پیش بینی خشنودی شغلی کارکنان دانشگاه محقق اردبیلی است. جامعه آماری این پژوهش شامل کلیه کارکنان اداری و اعضای هیأت علمی در سال تحصیلی 88-87 میباشد (380=N). نمونه این تحقیق شامل 190 نفر از کارکنان زن و مرد دانشگاه میباشد که به روش نمونه گیری تصادفی طبقه ای نسبی از میان جامعه تحقیق انتخاب شدند. ابزار مورد استفاده جهت گردآوری اطلاعات شامل پرسشنامه محقق ساخته، پرسشنامه عدالت سازمانی، پرسشنامه رفتار مدنی و پرسشنامه خشنودی شغلی بوده است. نتایج این مطالعه نشان داد که بین متغیرهای عدالت سازمانی و رفتار مدنی با خشنودی شغلی کارکنان رابطه مثبت و معناداری وجود دارد و هر دو متغیر قابلیت پیش بینی خشنودی شغلی را دارند اما این میزان قابلیت در مؤلفه رویه ای عدالت سازمانی بیشتر بود. از دیگر یافته های این پژوهش این بود که بین دو گروه کارمندان مذکر و مؤنث از نظر میانگین رفتار مدنی تفاوت معناداری وجود نداشت. اما بین دو گروه کارمندان مذکر و مؤنث از نظر میانگین عدالت سازمانی و خشنودی شغلی تفاوت معناداری وجود داشت (01/0P<).
Organizational justice and civil behavior are considered as one of the basic and most important factors in the job satisfaction and performance of the staff of every organization. Therefore, the goal of this study is to determine the contribution of the variables of organizational justice and civil behavior in predicting the job satisfaction of MohagheghArdabiliUniversity staff. The Statistical population consists of all the administrative personnel and the academic staff in the academic year 87-88 (N =380). The study sample included 190 male and female staff of the University based on relative random-stratified sampling.In order to collect data, researcher-made questionnaires-organizational justice questionnaire, civil behavior questionnaire, and job satisfaction questionnaire-were used. The results showed that there is a meaningful relationship between the variables of organizational justice and civil behavior with the job satisfaction of the staff, and both variables have the capabilitiy of predicting job satisfaction, but this capability was higher in the case of the organizational justice. Another finding of the research was that there was not a meaningful difference between the male and female staff with regard to civil behavior. However, there was a meaningful difference between the male and female staff from the viewpoint of organizational justice and jab satisfaction (P <0.0l).
